从博士教师发展把脉高校成才环境系统

——以革命老区A大学博士教师的发展环境调查为例

Abstract：PhDteachersarethenewforceinuniversityscientificresearch.Influencedbythegeographicaladvantagesand developmentresouresoftheoldrevolutionaryareas，theyexistwithinanenvironmentsystemcompatiblewithuniverstis.This papercollectsdatanejobstabilityprofessoaltis，emuneratiosientificeseachpeformance，andpatroagefigurf PhDteachersatUniversityAthroughdepartmentalstatisticaldata，in-depthinterviews，andtrackingresearchmethods.Testudy studiesthescientificresearchoutputanddevelopmentneedsofPhDteachers.ThestudyfindsthatPhDteachershave characteristicssuchasaconcentrationofPhDs，significantscientificresearchperformance，ageadvantage，stableentryandexit， enthusiasmforprofessonaltitlepromotionfordevelopment，andcoexistenceofopportunitiesandchalenges.Theadvantagesof schol-rumingresourcessupprtthedevelopmentof introducedandself-trainedPhDteachers，whoparticipateinservingthe universitywithelevatedemotions，hopingforasistancefrominfluentialfigureswithintheschol.Toenablemorecomprehensive developmentofPhDteachersitispossbletoconstructatalentdevelopmentenvironmentsysteminuniversities.Itisiportant toleveragethelocalemotionsofPhDteachersandexpandplatformsfordiscourseparticipationtoretaintalent，implementa tenureappointmentsystemforPhDteachercadresinprofesionaltitlepromotiontotraintalent，adheretothedevelopmentof multipledisciplinestoensurebalancedresourceallcation toreassretalent，andcreateareasoablesalarysystemthatcombines outstandingrewardswithfairnesstoevaluatetalent.Aneasyscientificresearchatmospherethatalowsforthefreeand comprehensive development of talent should be created on campus to achieve talent.
