从博士教师发展把脉高校成才环境系统
——以革命老区A大学博士教师的发展环境调查为例

Abstract:PhDteachersarethenewforceinuniversityscientificresearch.Influencedbythegeographicaladvantagesand developmentresouresoftheoldrevolutionaryareas,theyexistwithinanenvironmentsystemcompatiblewithuniverstis.This papercollectsdatanejobstabilityprofessoaltis,emuneratiosientificeseachpeformance,andpatroagefigurf PhDteachersatUniversityAthroughdepartmentalstatisticaldata,in-depthinterviews,andtrackingresearchmethods.Testudy studiesthescientificresearchoutputanddevelopmentneedsofPhDteachers.ThestudyfindsthatPhDteachershave characteristicssuchasaconcentrationofPhDs,significantscientificresearchperformance,ageadvantage,stableentryandexit, enthusiasmforprofessonaltitlepromotionfordevelopment,andcoexistenceofopportunitiesandchalenges.Theadvantagesof schol-rumingresourcessupprtthedevelopmentof introducedandself-trainedPhDteachers,whoparticipateinservingthe universitywithelevatedemotions,hopingforasistancefrominfluentialfigureswithintheschol.Toenablemorecomprehensive developmentofPhDteachersitispossbletoconstructatalentdevelopmentenvironmentsysteminuniversities.Itisiportant toleveragethelocalemotionsofPhDteachersandexpandplatformsfordiscourseparticipationtoretaintalent,implementa tenureappointmentsystemforPhDteachercadresinprofesionaltitlepromotiontotraintalent,adheretothedevelopmentof multipledisciplinestoensurebalancedresourceallcation toreassretalent,andcreateareasoablesalarysystemthatcombines outstandingrewardswithfairnesstoevaluatetalent.Aneasyscientificresearchatmospherethatalowsforthefreeand comprehensive development of talent should be created on campus to achieve talent.
