Researchon the CollaborativeCultivation Model of Scienceand Technology Project Managers in Pharmaceutical Enterprises

Abstract: [Purposes]As China's pharmaceutical industry enters a new stage,scientificand technological projects have gradually become an important carrier connecting pharmaceutical R&D,transformation,and industrialization.This study investigates the cultivation model of science and technology project managers in pharmaceutical enterprises to provide theoretical references and practical pathways for building a talent team in pharmaceutical project management.[Methods] Based on the complex development needs of the pharmaceutical industry characterized by "technology-intensive,regulation-driven, and global competition," this study compares and analyzes the responsibilities of traditional pharmaceutical project managers with those of current science and technology project managers.[Findings] The study identifies key issues in the current talent cultivation mechanism for science and technology project managers in pharmaceutical enterprises,including a fragmented knowledge system and lack of a systematic training framework,insuficient development ofcross-departmental collaboration skills,limited dynamic adaptability to industry changes,and the absence of an evaluation mechanism to quantify training effectiveness.[Conclusions] The study constructs a three-dimensional "non-commanding" leadership model encompassing "horizontal coordination,knowledge integration,and situational adaptability." Furthermore,it proposes practical strategies to translate this model into practice,such as establishing an institutionalized cross-departmental collaboration platform,formulating cultural integration strategies for cross-functional organizations,optimizing a performance evaluation system tailored to matrix organizations,and developing a cultivation mechanism for versatile science and technology project managers.
