Abstract ObjectiveTo investigate the impact of work immersion on doctors career development and provide references for optimizing personnel management in public hospitals.MethodsA stratified random sampling method was employed to conduct a questionnaire survey among 765 doctors from 22 public hospitals in Beijing.OLS regression and Bootstrap methods were utilized to analyze the influence of work immersion on career development and to examine the mediating efects of organizational systems and resource support.ResultsWork immersion was positively correlated with doctors'carer development.Doctors with high levels of work immersion demonstrated superior performance in terms of value realization，promotion，andtraining.The mediating roleof organizational system supportandorganizationalresource support was significant，and managers'career development was more susceptibleto the influence of work immersion. ConclusionWork immersion influences the career development of doctors in public hospitals through organizational systemand resource support.It is recommended to improve organizational systems，enhance resource support，and promote work immersion among doctors inacategorizedand stratified manner tofacilitate their career development，bolster talent team construction，and contribute to the high一quality developmentof public hospitals.
