Abstract Objective To construct and apply a performance evaluation indicator system for department directors to improve their managementcapabilities.MethodsA candidate indicator pol was established through literature analysis.Indicators were selected using the Delphi method,and their weights were determined using the Analytic Hierarchy Process.The indicator system was applied to evaluate 67department directors in a sample hospital for the year 2023. ResultsA performance evaluation indicator system for department directors was developed,comprising 5 first-level indicators,12 second—levelindicators,and 36 third—levelindicators.The positive responserateof experts inthe two rounds of consultation was 100 % ,with expert authority coefficients of O.837 and O.846,respectively. The mean variationcoeficientsof thethird—level indicators wereO.195andO.172,respectively.TheCR values forthefirst,second, and third-level indicators were all < 0 . 1 . Among the first-level indicators,"quality and safety" had the highest weight (0.241 2).The evaluation results aligned with the actual situationof thedepartments.ConclusionTheconstructed performance evaluation indicator system for department directors is scientificall sound andcan serveas a reference for evaluating thecomprehensiveabilitiesof department directorsand forpromoting interalrefined managementin hospitals.
