Abstract: Upward management helps employees better adapt to uncertain environments and accomplish work tasks. Groundedinprotectionmotivationtheory,thisstudyinvestigatesleaders’highperformanceexpectationsasan antecedent,examining its impact onupward management along with underlying mechanisms and boundary conditions. Research findings confirmthatleaders'high performance expectations directly increase upward management behaviors whileself-protection motivation partiallymediates this relationship,with employees‘status concern level simultaneously moderating boththe directpositive linkage betweenleaders’high performance expectationsandself-protection motivationandtheindirectefectof expectations onupward managementtransmited through self-protection motivation. These findings provide valuable insights for organizations seeking to promote employees’active engagement in upward management.
